The quality of patient care is on the decline due to nursing staff turnover and rising cost of healthcare. Studies have been carried out to determine how nursing knowledge relates to patient and organizational outcomes thereby producing limited empirical evidence on the same. However, the nursing intellectual capital theory has proved effective in reducing staff turnover, improving healthcare delivery as well as boosting nurse staff satisfaction. The theory hypothesizes the nursing knowledge sources in a healthcare facility and its relationship to organizational and patient outcomes. Nursing Intellectual Capital Theory gives evidence of the association between the quality of patient care, staff retention and nursing knowledge within practice guidelines. The quality of care resulting from improved working conditions is significant in determining job satisfaction.

The benefit was recorded as a show of satisfaction whereby nurses showed increased accountability, changes in practice, increased knowledge, and an improvement in patient care delivery. On patients who were attended to, there was an improvement in the quality of care accorded to patients as well as an increase in the information available in relation to patients’ medical conditions. The literature review showed that there was supporting empirical literature that maintained the proposed relationship between practice guidelines and nursing staff satisfaction. The propositions for the nursing intellectual capital theory were employer support for nurses on professional development programs in relation to nursing human capital, which relates to the patient care quality, recruitment and retention of staff, and nursing human capital relates to nursing
